I know there are models of the ZU-23-2 AA with various aiming aids, but at best they were intended to cause attrition to enemy airplanes and are probably almost useless today with so many standoff weapons and drones.

The Zu-23-2 was built from the get go with a mechanical director called the ZAP-23. It's kinda of weird that people seem to think that it just came with iron sights or the like. It's a post-WW2 AA gun, even in the interwar period medium AA platforms were getting directors. In WW2 they were becoming radar directed.
The ZAP-23 has inputs for target estimated speed, pitch, heading, range, and elevation change that are mostly integrated into one control wheel. The inputs are estimated by the Mark 1 eyeball, assisted by radar if possible. It's designed for a crew of at least five. The gun captain, two operators, and two loaders.
The ZAP-23 is fairly simple but reliable and rugged, it still requires training.

I was once a fire control technician and it looks like hot garbage from all I can find about it.

You can download the manual for it, it's not hard to find.
It really wasn't great for the 1960s. The Kerrison Predictor from the interwar period was far more advanced, but the ZAP-23 was well suited for mass production and use by conscripts. That said I'd image these have been upgraded with the MANPADS integration, but it's hard to say with a low resolution picture.

Other way around, these things are proving in Ukraine to be one of the best counters for drones.

I am assuming against Shahed 136- I could see that, yeah. Those are big and slow.

what are the weird looking things on the back ones? gun covers? RPGs?

Surface to air missiles. Not sure but I think these are Iglas.

Picture is quite grainy. On the first set you can sorta of make out the black sphere towards the end of the MANPADS, a pressurized vessel of nitrogen used for cooling the seeker.
Strela-3, Verba, and Igla series of MANPADS have that feature, although on the Stela-3 the vessel is parallel to the barrel. On the Igla and the Verba successor it is canted downwards. All three of them are visually quite similar apart from that. Zu-23-2s have been fitted with all three, among others. I'd imagine they're Igla series missile, or the Verba successor.
