How to maintain motivation in a position/place you no longer feel comfortable?

Just asking for a good friend of mine who feels moving out right now is not the best moment but definitely is not comfortable so needs to cope with it

The company would fire your friend without a moment’s notice if it made sense for them. If it’s a short stint just leave it off the resume. Life is too short tk stay in a toxic job

Coming from someone who stayed in a toxic situation too long, Just leave and don't put it on the resume. It's not worth being miserable every day for a job.

Do a "personal goal" sort of thing, what can you do to help you for the next job / job hunting? Reduce your productivity and use some of the work hours to study what you need / prepare for your next job interviews.
That's the only way, if the place is not changing or aiming to improve, there's no point in staying IF you have the opportunity to jump ship. Not everyone have that privilege though.

Does he need motivation? If he's secure in his position he can just quiet quit, phone it in, go home early every day and see how long it takes for them to notice.

If he has issues with someone, try to make up with the person. I had one such incident, and I got them some dessert. Things got back to normal among us, and I'm still working there. But the thing's that negative energy builds up, and that has to be neutralized earlier than later. If something bad happens, make something good to get back on neutral.
As you've not explained what's making him uncomfortable, i'm just sharing my experience with something that made me uncomfy.

This industry seems like one of those places where people simply engage in more friction if there is disagreement. In other industries you can have an ice cream and get along. Haven’t seen that in tech once.

Tell them to start interviewing anyway. Always easier and allows more them to be more selective when employed than not. If they feel that way now about the role, it’s unlikely it will improve and more likely to get worse.

Leave. A lot of our motivation comes from the stories we internalize about our work. Once you’ve discovered they are false, continuing to invest is a downwards spiral.
Starting to interview (especially for positions he’s really not all that interested in and happy to pass on) is a great way to start investing in a better future story.
Staying and getting more and more frustrated will hurt performance and self confidence, and at least the latter is crucial in scoring another job.

Easier to get a job when you have a job. Have him start applying around. Market is a little dicey but people are still landing gigs.
